John Sisk & Son is an innovative, international, construction and engineering business with long term vision and who celebrated 160 years in operation in 2019.
Sisk is Ireland’s No1 provider of construction services with extensive operations across Ireland, the United Kingdom and mainland Europe and has the track record, scale and capacity to successfully undertake large, complex, multidisciplinary programmes.
Sisk delivers projects and programmes in key sectors such as data and technology, healthcare, pharmaceutical and life sciences, infrastructure, transportation, commercial, residential, retail, industrial, leisure, education and energy. Sisk employs approx. 1,700 people across its operations in Ireland, the UK and Europe.
Led by CEO, Stephen Bowcott, Sisk have a significant change agenda which requires strong People Management and Leadership skills. This change agenda is people centred with a strong focus on values, engagement and safety and well-being. People Managers are now tasked with leading the move to a Performance Culture where engagement becomes the norm.
As part of this agenda, Sisk embarked on an ambitious programme of development for all of their people managers. They implemented development programmes for each of the following groups:
– First Line Managers
– Middle Managers
– Senior Leaders
Our Approach
HPC was awarded the contract to run the programme for first line managers in Ireland with another company being tasked with running the programme in the UK. HPC was also awarded the contract to run the programme for middle managers across Ireland and the UK. A third company was responsible for leading the senior leaders programme.
Each programme is built around a central core of 5 key themes and must address the key themes in a manner that’s appropriate for each group. This meant that each provider worked collaboratively with the other to ensure that learners had a consistent experience.
At the heart of each programme are the following outcomes:
- Raising awareness of each leader’s personal style and their impact on their teams and colleagues;
- Creating clarity of expectations;
- Empowering their teams through the use of a coaching style; and
- Managing change and its impact on their teams.
Each programme is fully blended using a mixture of:
- Webex;
- Online Learning Transfer Platform; and
- Face to Face workshops
In addition to these tools, depending on the programme, we also include the following:
- Use of role-players at key stages to create greater awareness and understanding
- Insights® Discovery Profile to raise personal awareness
- A bespoke 360-feedback tool
- Executive coaching including the use of internal coaches
- Internal guest speakers
- Executive sponsors
Impact
Based on our experience and the latest research on evaluation and learning transfer, we create powerful insights for our clients covering participants' mindset, confidence and their intent to transfer new capabilities back to their individual role.
The impact that the programme creates is measured using a combination of tools including virtual feedback tools, our online learning transfer platform and surveys with participants and their line managers. Based on our analysis of the data, we have been able to demonstrate that:
- 100% of participants reported using a coaching style more frequently
- 80% of participants are creating more opportunities to delegate work to their team
- 2/3 of participants’ managers report that they are taking more time and effort to manage their team effectively
- 50% of participants’ managers report a decrease in conflict across the team
While these results are encouraging, what is even more encouraging is the impact on engagement across the group with overall engagement rising from a very high 83% in 2017 to an even higher 86% in 2018.
